Executive Compensation Trends

Market Intelligence
Executive compensation is not a single market. It is a collection of micro-markets, each with its own supply and demand dynamics. In constrained talent markets — where combinations of domain expertise, functional depth, clearance, geography, and regulatory requirements sharply narrow the viable candidate pool — compensation can differ significantly from generalist equivalents. The size of that difference varies by role, industry, and company stage.
What Drives the Difference
Compensation in constrained markets reflects three factors: scarcity of the specific skill combination, urgency of the hire, and the cost of a failed search. When the intersection of requirements significantly narrows the viable candidate pool, and the cost of getting it wrong is measured in years, the market price for the right person is higher than for a role with a broader pool. The specific premium depends on the role and the market — there is no universal percentage.
Equity Is Growing
At growth-stage companies, equity components are increasing as a share of total compensation. This is particularly true in HealthTech, where the upside potential of a successful clinical or platform outcome may justify a larger equity grant. In Defense, equity is less common but cash compensation is higher, reflecting the lower equity upside in many defense businesses. This is professional interpretation based on search experience, not a sourced compensation survey.
What This Means
For companies hiring in constrained markets, the compensation conversation needs to happen early in the process. Understanding the market rate for the specific role, industry, and company stage prevents the most common offer failure: presenting a package that is below market and losing the candidate to a counter-offer. The right approach is to benchmark against the specific role and market, not against generalist salary data.
